But. This guy is clearly highly underpaid. 15K to 1L per month is 61% annual increment rate, which indicates a market correction which is seemingly ongoing based on what you have written. He seems to be at SDE2 level which earns about 25-30LPA in Bangalore. Considering this I would give him a 50% increment at least on fixed pay , with a 3-4 Lacs variable/ ESOPs. You can justify this by clearly communicating that this will come with higher responsibilities and expectations that come with the more senior role.
